Not possible with mask. Create a 0% opacity mask and create the icons like you imagined.

that is what i tought but it's not the solution

If every icon would have a mask, it might be possible. But this is a mask for all icons. You need to create your icons from scratch without the help of masks.

The icon mask is the shape of the icon itself. You can't create an individual mask for each icon.
What you need is rectangle (or anything how your icon should look like), the shape needs to be white, the rest has 0% opacity.
Now you have your icon shape, which should be named AppIconMask@2x~iphone.png
Now the AppIcons. All Apps have 57x57@2x Icons, means they are 114x114 on Retina (57x57 on legacy devices).
What you want is simply a 114x114 rectangle (or whatever) at 50% opacity with an icon shape, i.e. the Twitter bird cut into it with 0% opacity.
To make this have a transparent look and feel you need to create a 0% opacity AppIconShadow@2x~iphone.png, size doesn't matter. Same goes for AppIconOverlay@2x~iphone.png
